Abstract
Combining material drawn from official records and detailed interviews, the paper outlines why age-grading and age-related features are an important vehicle for analyzing the contingencies facilitating or impeding interorganizational mobility. An examination of career patterns in professional hockey and symphony orchestras provides examples of the structural and personal mechanisms for sustaining the commitment and motivation of second-level or minor-league participants in these hierarchical work organizations. The management of mollification is viewed as a constituent feature of career socialization.Keywords
